Who are toward older workers? Social representations from younger workers

Dissertação de Mestrado Integrado em Psicologia apresentada à Faculdade de Psicologia e de Ciências da EducaçãoA presente investigação teve como principal objetivo compreender quais as representações sociais que os trabalhadores mais novos possuem acerca dos trabalhadores mais velhos, bem como o papel que as organizações detêm neste âmbito. Realizaram-se 24 entrevistas semiestruturadas e os dados foram alvo de uma análise de conteúdo. Os resultados indicam que, embora com grande consenso nos critérios para a definição de um trabalhador sénior, os limites temporais são bastante discrepantes. Ademais, existe uma visão paradoxal dos colaboradores mais velhos, já que, por um lado, são reconhecidos pela transmissão de conhecimentos, know-how, maturidade e conhecimento da cultura e sistema organizacional e, por outro lado, são percecionados pela difícil predisposição à mudança, pela falta de literacia digital e por um crescente comodismo, interligando-se, assim, à perda de capacidades. Este quadro despoleta várias atitudes entre as várias faixas etárias no trabalho e, entre elas, o idadismo assume destaque. Por fim, maioritariamente, é explicitado que existe uma falha das organizações na adaptação e gestão da idade. The results indicate that, although there is a large consensus on the criteria that defines a senior worker, the time limits are quite discrepant. Furthermore, there is a paradoxical vision of older employees, since, on one hand, they are recognized by the knowledge transmission, know-how, maturity and knowledge about culture and organizational system, and, on the other hand, they are perceived by the difficult predisposition to change, by the lack of digital literacy and by a growing complacency thus interconnecting with skills loss. This picture triggers various attitudes among the various age groups at work and, among them, ageism assumes prominence. Finally, it is mostly made that organizations fail to adapt and manage age.
