Asentajien osaaminen haltuun jakeluverkkoliiketoiminnassa

This Master Thesis examines the competence development of technicians during their career. AS the large generations retire during the next ten years many competence-based organizations face great changes. The employments shorten. Organizations must prepare themselves to the fact that their employees will not stay in their employment for their whole career. This requires better knowledge sharing considering both explicit and tacit knowledge. Added to that, the organizations must reassure that they have rightly skilled employees also in the future. This research consists of theoretical and empirical studies. The latter is done in a case company. Theoretical studies are composed of literature review and a theoretical construction which summaries the theoretical studies. Based on this, four point of views for competence development of case company's technicians are selected to the empirical study. The point of views are technicians strategic competence requirements, an attractive organization for skilled employees, tacit knowledge and career paths of technicians. By mapping strategic changes the organization can anticipate the new competence requirements for technicians in the future. The organization has to be developed as an alluring employer so that it is able to compete for the best experts even if the retirement of large generations causes labour shortage in the field of business. Tacit knowledge must be shared with new methods and the obstacles should be extracted. With the help of career paths the competence development of technicians will be systematic and more goal oriented. This leads on to increased efficiency and technicians can be educated in a shorter time than before.Tässä työssä tutkitaan asentajien osaamisen kehittämistä heidän uransa eri vaiheissa. Suurten ikäluokkien jääminen eläkkeelle aiheuttaa suuria muutoksia ammattitaitoon nojaavissa organisaatioissa seuraavien kymmenen vuoden aikana. Työsuhteet lyhenevät. Organisaatioiden on valmistauduttava siihen, että sen työntekijät eivät ole sen palveluksessa koko työuraansa. Tämä edellyttää organisaatioilta entistä parempaa tiedon jakamista, jossa huomioidaan niin täsmätieto kuin hiljainen tietokin. Lisäksi tulee pitää huolta siitä, että organisaatiossa on oikean asian osaajia myös tulevaisuudessa. Tutkimus koostuu teoreettisesta ja empiirisestä tutkimuksesta, joka tehdään tapausyrityksessä. Teoreettinen tutkimus muodostuu kirjallisuuskatsauksesta, jossa kerätty tieto kootaan teoriakonstruktioon. Tämän pohjalta valitaan empiiriseen tutkimukseen neljä näkökulmaa, joista tapausyrityksen asentajien osaamista pyritään kehittämään. Näkökulmat ovat asentajan uudet strategiset osaamistarpeet, osaajia houkutteleva työyhteisö, hiljainen tieto ja asentajien urakehityspolut. Strategisia muutoksia kartoittamalla voidaan ennakoida asentajan uusia osaamistarpeita tulevaisuudessa. Työyhteisöä tulee myös kehittää niin houkuttelevaksi työnantajana, että voidaan kilpailla parhaista osaajista myös suurten ikäluokkien jäädessä eläkkeelle, jolloin alalle saattaa tulla jopa työvoimapula. Hiljaista tietoa on jaettava organisaatiossa erilaisin menetelmin ja sen kulkemista estäviä tekijöitä pyrittävä poistamaan. Urakehityspolkujen avulla asentajien osaamisen kehittämisestä tulee systemaattista ja päämäärätietoisempaa, jolloin se tehostuu ja osaajia voidaan kouluttaa entistä lyhyemmässä ajassa
