The Effect of Organizational Justice as a Mediating Variable Between Transformational Leadership and Quality of Work Life in Secondary Schools in the Southern Governorates of Palestine, PhD Thesis ,Al-Aqsa University .

The study aimed to verify the presence of the effect of organizational justice as a mediating variable between transformational leadership and quality of work life in secondary schools in the southern governorates of Palestine. The study followed the causal descriptive approach and the questionnaire was the main data collection tool and it was applied to the study population which consists of secondary school teachers in the southern governorates of Palestine. The sample included (355) secondary school teachers, (313) of them responded with a response average of (88.17%) representing (6.63%) of the study population. The study sample was selected using the non-proportional stratified random method. Among the most important findings the study revealed were the following: 1-The study sample’s estimate of the degree to which secondary school principals in the southern governorates of Palestine practice transformational leadership had a relative weight of (78.24%) which was high. 2-The study sample’s estimate of the degree to which secondary school principals in the southern governorates of Palestine practice organizational justice had a relative weight of (85.26%) which was very high. 3- The study sample’s estimate of the level of teacher's perception of the quality of Work Life in secondary schools in the southern governorates of Palestine had a relative weight of (80.58%) which also was high. 4-There are statistically significant differences at the level of significance (α≤0.05) among the averages of the sample’s estimates for the level of the participation of their school principals in decision-making , job determination, and the level of teacher's awareness of the quality of Work Life .The differences were in favor of the teachers from Khan Younis Directorate. 5-There are no statistically significant differences, at the level of significance (α≤0.05) among the sample’s average estimates of the teachers’ perception of the quality of work life in secondary schools in the southern governorates of Palestine, related to the variables of (teacher’s gender and academic qualification). 6-There are statistically significant differences at the level of significance (α≤0.05) among the averages of the sample’s estimates of the level of teachers’ perception of quality of work life in secondary schools in the southern governorates of Palestine related to the years of service .Those differences were in favor of teachers whose years of service are ten years or more . 7-There is a statistically significant effect, at the level of significance (α≤0.05) for the practice of the fields of transformational leadership by secondary school principals in the southern governorates of Palestine (Ideal Influence ,Inspirational Motivation, Intellectual Simulation, ), on the level of their practice of organizational justice from their teacher's point of view while the field of 'Individualized Consideration” had a weak effect. 8-There is a statistically significant effect ,at the level of significance (α≤0.05) for the practice of the fields of transformational leadership by secondary school principals in the southern governorates of Palestine (Inspirational Motivation, Intellectual Simulation and Individualized Consideration ), on the level of teachers' perception of quality of Work Life, while the field of “Ideal Influence” had a weak effect. 9-There is a statistically significant effect, at the level of significance (α≤0.05) for the practice of organizational justice fields by secondary school principals in the southern governorates of Palestine(procedural justice, interactive justice), on the level of teachers’ perception of the quality of their work life, while the field “distributive justice” had a weak effect. 10- There is a partial effect of the practice of transformational leadership by secondary school principals in the southern governorates of Palestine on the level of teachers’ perception of the quality of their work life in the presence of organizational justice as a mediating variable. Among the most important recommendations of the study are the following: organizing training courses by the Ministry of Education for secondary school principals on using advanced leadership strategies in dealing with emergency situations. Holding periodic meetings during which all teachers discuss the consequences of decision-making. Filing demands by officials in the Ministry of Education to the competent authorities to improve the pay rates for teachers in order to help them meet the requirements of life and basic needs.
