O impacto do teletrabalho nas atitudes e comportamentos de docentes portugueses

The Education sector has been facing a rather turbulent period since the onset of the COVID-19 pandemic in March 2020. The changes brought about by this health crisis, challenging in itself, coupled with various structural problems in the Portuguese education system, have been particularly hard on the teaching body. One of the most drastic changes associated with this pandemic relates to the implementation of the telework regime. The shift to working at distance occurred suddenly, without preparation or prior guidance, which triggered some concerns and difficulties in the teaching community. Thus, with this study, we focused on the Education sector, particularly on teachers, in order to assess the impact of the telework regime on their attitudes and behaviour, namely on their organisational commitment, motivation, stress and, consequently, on their individual performance. It was also sought to understand if teachers feel that telework represents an advantage in the Portuguese educational system and whether it would be beneficial to maintain its use in a non-pandemic future. To answer these questions, an extensive online survey was made available to measure the different variables under study, to which 161 valid answers were obtained from teachers of various institutions, teaching areas and schooling levels. The collected data were analysed using SPSS, with the exception of 5 items, which were analysed qualitatively. We found teachers reported medium levels for all of the variables at hand, except for Stress, for which low levels were reported. Furthermore, we discovered that Performance is influenced by motivation, the perception of the telework experience and stress, but not by organisational commitment; Motivation is not influenced by any of the variables in study; Organisational Commitment is not impacted by how the telework experience is perceived, but is influenced by motivation; and, lastly, Stress increases as the perception of the telework experience improves. Finally, we concluded that telework is seen as an advantageous tool by Portuguese teachers in study, but, in the future, should only be put into practice in certain occasions.O setor da Educação tem enfrentando um período conturbado desde o início da pandemia de COVID-19 em março de 2020. As mudanças trazidas por esta crise sanitária, por si só desafiantes, aliadas a vários problemas estruturais do sistema educativo português, foram particularmente difíceis para o corpo docente. Uma das mais drásticas mudanças associadas a esta pandemia prende-se com a implementação do regime de teletrabalho. A mudança para o trabalho a distância deu-se de forma repentina, sem preparação ou instrução prévia, o que desencadeou algumas inquietações e dificuldades na comunidade docente. Deste modo, com este estudo, focámo-nos no setor da Educação, em especial nos professores, com o objetivo de avaliar o impacto que o regime de teletrabalho teve nas suas atitudes e comportamentos, nomeadamente no seu compromisso organizacional, motivação, stress e, por consequência, no seu desempenho individual. Procurou-se ainda perceber se os professores consideram que o teletrabalho representa uma vantagem para o sistema educativo português e se seria benéfico manter a sua utilização num futuro não-pandémico. Para dar resposta a estas questões, foi disponibilizado um extenso inquérito on-line que permitiu medir as diferentes variáveis em estudo, no qual se obtiveram 161 respostas válidas de professores de várias instituições, áreas de ensino e níveis de escolaridade. Os dados recolhidos foram analisados utilizando o SPSS, à exceção de 5 itens, que foram analisados qualitativamente. Observou-se que os professores apresentaram níveis médios para todas as variáveis em estudo, exceto no caso do Stress, variável para a qual se verificaram níveis baixos. Além disso, verificou-se que o desempenho é influenciado pela motivação, pela perceção da experiência de teletrabalho e pelo stress, mas não pelo compromisso organizacional; a motivação não é influenciada por nenhuma das variáveis em estudo; o compromisso organizacional não é impactado pela forma como a experiência de teletrabalho é percebida, mas é influenciado pela motivação; e, por último, o stress aumenta à medida que a perceção da experiência de teletrabalho é mais positiva. Concluiu-se ainda que o teletrabalho é considerado vantajoso pelos professores portugueses em estudo, mas, futuramente, deve ser posto em prática apenas em certas ocasiões.Mestrado em Gestã
