Remotely hired : White collar workers' experiences of the importanceof digital communication during the organizational entry

Denna studie syftar till att studera socialiseringsprocessens andra fas, organisationsinträdet, inom offentliga organisationer under Covid-19 pandemins tid av rekommenderat distansarbete. Detta görs med ett kommunikativt, digitalt perspektiv. Det är en fallstudie där enskilda Zoomintervjuer med personer som anställts inom Karlstads kommun eller Karlstads universitet (under nämnda tidsperiod) utgör fallen som belyser nyanställda tjänstemäns upplevelser av fenomenet – digitala socialiseringsprocesser. Studiens mål är att bidra med uppdaterad kunskap om de kommunikativa aspekterna av organisationsinträdet med fokus på digitala kommunikationskanaler, genom forskningsfrågorna: Hur upplevde de nyanställda organisationsinträdet när det begränsades till digitala kommunikationskanaler under Covid-19 pandemin? Hur använde de nyanställda digitala kommunikationskanaler för att skapa social samhörighet med sina kollegor under tiden av distansarbete, på grund av Covid-19 pandemin? Vad hade de nyanställdas användande av digitala kommunikationskanaler för koppling till upplevelsen av en hög social närvaro? Det teoretiska ramverket består av assimilationsteorin, teorin om social närvaro, teorin om meningsskapande, samt tidigare forskning om aktörers och kanalers inflytande i det socialiserande arbetet. Dessa i kombination visar att det digitala organisationsinträdet skiljer sig från det fysiska genom att vara mer komplext på grund av begränsade möjligheter för ett varierat informationssökande. Hänsyn behöver även tas till personliga preferenser och förväntningar och hur verklig kommunikationen behöver uppfattas, vilket kan tolkas utifrån dess meningsfullhet för individen. Resultatet visar att intervjupersonerna står för en skala av upplevelser från otillfredsställande till tillfredsställande. Dock ses den gemensamma inställningen att arbetet fungerade digitalt. Även om det inte fanns omfattande förutsättningar för relation, så fanns förutsättningar för prestation. Intervjupersonernas sociala umgänge med sina kollegor berodde på deras sociala behov samt vilka möjligheter som fanns att kommunicera om icke arbetsrelaterade ämnen. Text- och videochatt framstår som de viktigaste kanalerna för detta men att den digitala möteslogiken, bestående av bland annat talarturtagning, ansågs begränsa användandet av videochattar. En koppling ses ändå mellan kanalval och upplevelsen av en hög social närvaro eftersom flera av de intervjuade prioriterade videochatten på grund av tillgången till mänskliga attribut, såsom kroppsspråk. Däremot fanns en utbredd uppfattning om att dessa attribut inte krävdes för att kunna utföra ett bra arbete. Trots studiens resultat så krävs vissa förbehåll, bland annat gällande studiens urval och metod som inte föll ut som planerat i forskningsdesignen.This study aims to examine the second phase of the socialization process, organizational entry, within public organizations during the Covid-19 pandemic era of recommended remote work. This is done with a communicative, digital perspective. It is a case study where individual Zoom interviews with people hired (during the mentioned period) within the township of Karlstad or Karlstads University were conducted. These interviews constitute the cases that highlight the newly hired white collars' experiences of the phenomenon – digital socialization processes. The goal of the study is to contribute updated knowledge about the communicative aspects of the organizational entry, with a focus on digital communication channels. This is done through the research questions: How did the new employees experience organizational entry when it was limited to digital communication channels during the Covid-19 pandemic? How did the new hires use digital communication channels to create social cohesion with their colleagues during the time of remote work, due to the Covid-19 pandemic? What did the new employees' use of digital communication channels have to do with the experience of a high social presence? The theoretical framework consists of the assimilation theory, the theory of social presence, the theory of sensemaking, as well as previous research about the influence of different actors and channels in the socializing work. Combined these theories show that the digital organizational entry differs from the physical one by being more complex by limiting opportunities for a varied search for information. Personal preferences and expectations also need to be considered as well as how real the communication needs to be perceived, which can be interpreted based on its meaningfulness for the individual. The results show that the interviewees represent a scale of experiences from unsatisfactory to satisfactory. However, all interviewees experienced that their job duties worked out digitally. Although there were not great conditions for relationships, there were conditions for performance. The interviewees' social interactions with their colleagues depended on their social needs and what opportunities there were to communicate on non-work-related topics. Text and video chat appeared to be the most important channels for this. Although the digital meeting logic was considered to limit the use of video chats due to, for example, the speakers need of taking turn talking. A connection is nevertheless seen between channel selection and the experience of a high social presence. Several of the interviewees did prioritize the video chat due to the availability of human attributes such as body language. Besides, there is a widespread opinion that these attributes are not required to be able to do a good job. Despite the study's results some criticism is required. For example, the study's selection and method did not turn out as planned in the research design
