Employer Brand Identification through the lens of Self -Determination Theory

The dissertation deals with the concept of employer brand identification (EBI). EBI has its roots in “organizational identification” from the organizational behavior field and in consumer – brand identification from the marketing field. EBI is defined here as “the perceived state of oneness with an organization’s employer brand which occurs to potential and existing employees when they have identified with the organization and what it stands for as an employer, experiencing an harmonization between their personal goals and values and the organizational goals and values”. Drawing on Self-Determination Theory we examined the antecedents and the outcomes of EBI and also the role of EBI as a mediator variable between them. SDT is a theory that deals with human personality and human motivation and it recognizes three fundamental human needs (need for autonomy, need for competence and need for relatedness). SDT supports that the fulfillment of these needs makes people happier, as they participate in projects or tasks with which they are identified. In total, through two experimental studies and through two field studies we showed that the job seekers and the virtual workers identify with the employer brand when they perceive the corresponding working environment as autonomy supportive. Consequently, we showed that EBI has a positive impact on job seekers’ intentions towards the correspondent organization and also has a positive impact on virtual workers’ job satisfaction and eudaimonic well – being.Η παρούσα διατριβή πραγματεύεται την έννοια της ταύτισης με το employer brand (employer brand identification ή EBI). Η EBI αντλεί τις ρίζες της από τις έννοιες της οργανωσιακής ταύτισης και την ταύτιση των καταναλωτών με το brand των οργανισμών και ορίζεται πρωτότυπα ως «η αντιληπτή κατάσταση ενότητας με το employer brand ενός οργανισμού, η οποία συμβαίνει στους εν δυνάμει και εν ενεργεία αργαζομένους όταν έχουν ταυτιστεί με τον οργανισμό και όσα πρεσβεύει ως εργοδότης, βιώνοντας μια εναρμόνιση μεταξύ προσωπικών και οργανωσιακών στόχων και αξιών». Η διατριβή εξετάζει τους παράγοντες που ενισχύουν την EBI, τα αποτελέσματα που επιφέρει η ύπαρξή της και τον ρόλο της ως διαμεσολαβητικό παρακινητικό μηχανισμό ανάμεσα στους προαναφερθέντες παράγοντες και αποτελέσματα, υπό το πρίσμα της Θεωρίας της Αυτοδιάθεσης (Self – Determination Theory ή SDT). Η SDT είναι μια θεωρία κινήτρων και αναγκών που υποστηρίζει ότι σε όλες τις υποκατηγορίες κοινωνικών πλαισίων τα άτομα διέπονται από τρεις βασικές ανάγκες, την ανάγκη για αυτονομία, την ανάγκη για συναναστροφή και την ανάγκη για ικανότητα. Παράλληλα, όσο περισσότερο τα κοινωνικά πλαίσια ικανοποιούν τις ανθρώπινες ανάγκες τόσο περισσότερο τα άτομα παρακινούνται εσωτερικά, ταυτίζονται με τον σκοπό των δραστηριοτήτων τους και τελικώς νιώθουν ψυχική ευεξία. Συνολικά μέσα από 2 πειραματικές έρευνες και δύο έρευνες πεδίου δείχθηκε ότι οι εν δυνάμει και οι εν ενεργεία εργαζόμενοι ταυτίζονται με το employer brand των οργανισμών όταν αντιλαμβάνονται το εργασιακό περιβάλλον ως υποστηρικτικό της αυτονομίας. Όσο μεγαλύτερη είναι η ταύτιση με το employer brand, οι εν δυνάμει εργαζόμενοι επιδιώκουν να αποκτήσουν επίσημη σχέση με τον αντίστοιχο οργανισμό, ενώ οι εν ενεργεία - εξ αποστάσεως εργαζόμενοι βιώνουν εργασιακή ικανοποίηση και ευδαιμονία
