پیش‌بینی ادراک عدالت سازمانی پرستاران با استفاده از رفتار شهروندی و عملکرد انطباقی

Background and Aim: Improving the perception of organizational justice in nurses can be a motivating factor for their quality of work life. Considering that organizational justice can be affected by various factors, so in the present study, the relationship between the perception of organizational justice with citizenship behavior and adaptive practice in nurses has been determined. Materials and Methods: A descriptive cross-sectional study was performed on 400 nurses in quota sampling in Shahrekord University of Medical Sciences in 2019. Data were collected using the Demographic Information Questionnaire, Niehoff and Morman Perception of Organizational Justice, Lee and Allen Citizenship Behavior and the Adaptive Performance of Charbnier-Virin and Russell. Data were analyzed by SPSS software 16 and descriptive and inferential statistical tests. Ethical Considerations: Gaining informed consent and freedom to participate in the study were considered. Findings: Pearson correlation coefficient showed a positive and significant relationship between citizenship behavior and adaptive performance with the perception of organizational justice (P<0.05). Regression test showed that citizenship behavior (ADJ.R2=0.269) and adaptive performance (ADJ.R2=0.145) significantly predict the perception of organizational justice. Mean citizenship behavior (66.85±18.26) was moderate, adaptive performance (68.76±16.98) was moderate and perception of organizational justice (61.5±8.9) was high. Conclusion: Developing creativity in the workplace and planning to control nurses' stress has an important role in improving the perception of organizational justice in nurses. Also, creating a healthy work environment by improving healthy working relationships and nurses' participation in functional decisions by increasing the adaptive performance of nurses can play a decisive role in the perception of organizational justice in health systems.   Cite this article as: Roshanzadeh M, Begie A, Tajabadi A, Mohammadi S. Faṣlnāmah-i akhlāq-i pizishkī, i.e., Quarterly Journal of Medical Ethics. 2021; 15(46): e27.زمینه و هدف: بهبود ادراک عدالت سازمانی در پرستاران می‌تواند یک عامل انگیزشی جهت کیفیت زندگی کاریشان باشد. با توجه به اینکه عدالت سازمانی می‌تواند تحت تأثیر عوامل مختلفی قرار بگیرد، لذا در مطالعه حاضر به تعیین ارتباط بین ادراک عدالت سازمانی با رفتار شهروندی و عملکرد انطباقی در پرستاران پرداخته شده است. مواد و روش‌‌ها: مطالعه توصیفی ـ مقطعی حاضر در سال 1398 بر روی ۴۰۰ پرستار به روش نمونه‌گیری سهمیه‌ای در دانشگاه علوم پزشکی شهرکرد انجام شد. داده‌ها با استفاده از پرسشنامه اطلاعات دموگرافیک، ادراک عدالت سازمانیNiehoff & Moorman ، رفتار شهروندیLee & Allen و عملکرد انطباقی Charbonnier & Roussel جمع‌آوری شد. داده‌ها توسط نرم‌افزار SPSS 16 و آزمون‌های آماری توصیفی و استنباطی تحلیل شدند. ملاحظات اخلاقی: کسب رضایت آگاهانه و آزادی برای شرکت در مطالعه مد نظر قرار گرفت. یافته‌ها: ضریب همبستگی پیرسون حاکی از ارتباط مثبت و معنی‌داری بین رفتار شهروندی و عملکرد انطباقی با ادراک عدالت سازمانی بود (05/0>P). آزمون رگرسیون نشان داد رفتار شهروندی (269/0ADJ.R2=) و عملکرد انطباقی (145/0ADJ.R2=) به طور معنی‌داری ادراک عدالت سازمانی را پیش‌بینی می‌کنند. میانگین رفتار شهروندی (26/18±85/66) در حد متوسط، عملکرد انطباقی (98/16±76/68) در حد متوسط و ادراک عدالت سازمانی (۱9/5±8/۶۱) در حد بالا گزارش شد. نتیجه‌گیری: توسعه خلاقیت در محیط کاری و برنامه‌ریزی برای کنترل استرس پرستاران نقش مهمی در بهبود ادراک عدالت سازمانی در پرستاران دارد. همچنین ایجاد جو کاری سالم از طریق بهبود روابط کاری سالم و مشارکت پرستاران در تصمیم‌گیری‌های عملکردی با افزایش عملکرد انطباقی پرستاران می‌تواند نقش تعیین‌کننده‌ای در ادراک عدالت سازمانی در سیستم‌های بهداشتی داشته باشد
