DÉTERMINANTS ORGANISATIONNELS ET CONSÉQUENCES DU HARCÈLEMENT MORAL AU TRAVAIL (HMT) AU MAROC : UNE APPROCHE EXPLORATOIRE

International audienceThe expression "moral harassment" was born in 1998, under the pen of the French psychologist Marie-France Hirigoyen, in her bestseller Moral harassment. The perverse violence in everyday life (Hirigoyen, 1998). In a second book, the psychologist defines this phenomenon as "[...] any abusive conduct (gesture, word, behavior, attitude ...) that undermines, by its repetition or systematization, the dignity or the psychic or physical integrity of a person, endangering the employment of that person or degrading the working climate "(Hirigoyen, 2001, p7). Personal translation.This phenomenon, common in workplaces, is met by several employees worldwide (Bartlett & Bartlett, 2011). Morocco, an Arab-Muslim country, in the process of development, is not spared. In particular, Moroccan social workers (SW) suffer in silence from the moral harassment at work (MHW), under the social and economic pressure of the environment and in a context where this pernicious phenomenon is largely ignored (or omitted) by the legislator, the management and the scientific community.Through this exploratory study, based on an objective approach, we aim to highlight the determinants of MHW at the Moroccan SW. Our first results emphasize some particularly marked characteristics of the MHW, which we propose to illuminate by elements inherent to the Moroccan context.Résumé L'expression « harcèlement moral » est née en 1998, sous la plume de la psychologue française Marie-France Hirigoyen, dans son ouvrage Le harcèlement moral. La violence perverse au quotidien (Hirigoyen, 1998). Dans un second ouvrage, la psychologue définit ce phénomène comme « […] toute conduite abusive (geste, parole, comportement, attitude...) qui porte atteinte, par sa répétition ou sa systématisation, à la dignité ou à l'intégrité psychique ou physique d'une personne, mettant en péril l'emploi de celle-ci ou dégradant le climat de travail» (Hirigoyen, 2001, p7). Ce phénomène, courant dans les lieux de travail, est rencontré par de nombreux salariés à l'échelle internationale (Bartlett & Bartlett, 2011). Le Maroc, pays arabo-musulman, en voie de développement, n'en serait pas épargné. En particulier, les travailleurs sociaux (TS) marocains, sur lesquels nous faisons porter nos analyses, sont aussi concernés par le harcèlement moral au travail (HMT), sous la pression sociale et économique de l'environnement et dans un contexte où ce phénomène est largement ignoré (ou omis) par le législateur, le management et la communauté scientifique. A travers cette étude exploratoire, nous visons à mettre en avant les déterminants du HMT chez les TS marocains ainsi que leurs conséquences sur la santé et la performance des salariés. Nos premiers résultats mettent en évidence des caractéristiques du HMT particulièrement marquées, qui nous permettent de formuler plusieurs hypothèses de recherche que nous pourrons maintenant mobiliser lors de recherches futures, portant sur un échantillon de TS marocains plus étendu
