Relationships between organizational climate and turnover intention: Systematic literature review and case study in a pharmaceutical company

Clima organizacional é definido como percepções compartilhadas pelos funcionários de uma empresa sobre aspectos do contexto organizacional e do trabalho, e pode influenciar a intenção de rotatividade deles, ou seja, a ideação em rescindir o contrato empregatício vigente. O objetivo geral deste estudo foi verificar as relações entre o clima organizacional e a intenção de rotatividade em colaboradores de uma empresa farmacêutica brasileira. O trabalho está dividido em três estudos. O primeiro tem o objetivo de identificar o estado da arte em relação a variável clima organizacional; o segundo é uma revisão sistemática sobre clima organizacional e intenção de rotatividade; e o terceiro é uma pesquisa do tipo levantamento. Participaram deste terceiro estudo 565 colaboradores de uma empresa farmacêutica brasileira que estiveram, pelo menos, há três meses trabalhando neste local, caracterizando uma amostragem de conveniência. Foram aplicados três instrumentos, a saber: questionário demográfico-ocupacional, Escala de Clima Organizacional (ECO) e Escala de Intenção de Rotatividade (EIR). Os dados foram submetidos a análises estatísticas descritivas e inferenciais, por meio de testes de correlação e regressão com o intuito de verificar relações entre as variáveis mensuradas. Em relação ao estudo 1, verificou-se que cinco categorias temáticas caracterizam o clima organizacional: (1) percepção compartilhada (fenômeno perceptual coletivo) sobre aspectos organizacionais e do trabalho; (2) afeta ou influencia o comportamento; (3) mensurável; (4) global/ molar ou específico/ focal (multidimensional/ multifatorial); e (5) potencialmente provisório. No estudo 2 verificou-se que, majoritariamente, o clima organizacional possui uma relação inversa com a intenção de rotatividade. A partir dos dados do estudo 3, conclui-se que os fatores do clima organizacional (1) recompensa, (2) apoio da organização e da chefia, e (3) coesão entre colegas apresentam poder preditivo com a intenção de rotatividade, sendo negativamente relacionados a ela. No que tange a variáveis demográfico-laborais, a (4) idade - 51 anos ou mais, e o (5) estado civil - casado/ amasiado/ união estável, também apresentaram relações preditivas inversas, ao passo que a (6) escolaridade - ensino superior completo e incompleto, e o (7) tempo de serviço na empresa - de 6 a 10 anos, apresentaram relações preditivas positivas com a variável critério. Tais dados corroboram estudos anteriores que apontam a recompensa, o apoio e a coesão como fatores que interferem na intenção de rotatividade. Sugere-se que novos estudos sejam realizados a fim de verificar o poder preditivo destas variáveis em outras empresas, de outros segmentos e países, considerando variáveis mediadores e/ou moderadoras.Organizational climate is defined as perceptions shared by employees of a company about aspects of the organizational and work context, and can influence their turnover intention, that is, the idea of terminating the current employment contract. The general objective of this study was to verify the relationships between the organizational climate and the intention of rotation in employees of a Brazilian pharmaceutical company. The manuscript is divided into three studies. Study 1t has the objective of identifying the state of the art in relation to the organizational climate variable; the second is a systematic review of organizational climate and turnover intention; and the third is a survey research. 565 employees of a Brazilian pharmaceutical company participated in this third study, who had been working in this location for at least three months, featuring a convenience sample. Three instruments were applied, namely: demographic-occupational questionnaire, Organizational Climate Scale (ECO) and Rotation Intention Scale (EIR). The data were submitted to descriptive and inferential statistical analyzes, using correlation and regression tests in order to verify relationships between the measured variables. In relation to study 1, it was found that five thematic categories characterize the organizational climate: (1) shared perception (collective perceptual phenomenon) about organizational and work aspects; (2) affects or influences behavior; (3) measurable; (4) global/ molar or specific/ focal (multidimensional/ multifactorial); and (5) potentially provisional. In study 2, it was found that, for the most part, the organizational climate has an inverse relationship with the turnover intention. From the data from study 3, it can be concluded that the factors of the organizational climate (1) reward, (2) organizational and management support, and (3) cohesion among colleagues have predictive power with the turnover intention, being negatively related to it. With regard to demographic-labor variables, (4) age - 51 years or more, and (5) civil status - married/ cohabiting/ stable union, also showed inverse predictive relationships, whereas (6) schooling - complete and incomplete higher education, and (7) length of service in the company - from 6 to 10 years, showed positive predictive relationships with the criterion variable. Such data corroborate previous studies that point to reward, support and cohesion as factors that interfere with the turnover intention. It is suggested that further studies be carried out in order to verify the predictive power of these variables in other companies, in other segments and countries, considering mediating and/or moderating variables
