Impact of perceived organizational support and psychological capital on well-being at work

This study aimed to test a model in which well-being at work is explained by the perception of organizational support and psychological capital. For this, the following instruments were used: Work Well-being Scale, Organizational Support Perception Scale and Psychological Capital Inventory, and the sample consisted of 227 workers. Among the results, it was identified that optimism, self-efficacy / hope (psychological capital) and the perception of organizational support constituted as explanatory variables of the experiences of well-being at work. Thus, the model was not fully confirmed, as resilience did not show significant relationships with WBW. Moreover, only optimism showed explanatory power over positive affects, negative affects, and realization. It is noteworthy that psychological capital had greater weight in predicting WBW than perception of organizational support, except in the case of negative affect. These results indicate that both individual and contextual variables are important to explain the prevalence of well-being at work, as proposed in the literature.Dissertação (Mestrado)Este estudo teve por objetivo testar um modelo no qual bem-estar no trabalho é explicado pela percepção de suporte organizacional e capital psicológico. Para isso, foram utilizados os seguintes instrumentos: Escala de Bem-Estar no Trabalho, Escala de Percepção de Suporte Organizacional e Inventário de Capital Psicológico, sendo a amostra composta por 227 trabalhadores. Dentre os resultados, identificou-se que otimismo, autoeficácia/esperança (capital psicológico) e a percepção de suporte organizacional constituiram-se como variáveis explicativas das vivências de bem-estar no trabalho. Dessa forma, o modelo não foi confirmado na íntegra, pois resiliência não apresentou relações significativas com BET. Além disso, somente otimismo apresentou poder explicativo sobre afetos positivos, afetos negativos e realização. Destaca-se que capital psicológico apresentou maior peso na predição de BET que percepção de suporte organizacional, exceto no caso de afeto negativo. Estes resultados indicam que tanto variaveis individuais quanto variáveis contextuais são importantes para explicar a prevalência de bem-estar no trabalho, assim como propõe a literatura da área
