Influ?ncia da cultura organizacional na reten??o dos profissionais em empresas de base tecnol?gica na regi?o oeste de Santa Catarina

One of the major concerns of organizations today and retain talent that will contribute to the achievement of organizational goals. Mainly due to the great losses of knowledge caused by the disconnections and the high costs with the processes of recruiting, selecting, training and adapting the professional to the company culture, where the rotation jeopardizes the organizational efficiency and the competitive capacity of the company. Requiring the creation of means for retention of these. Where the retention of talent begins within the organizational culture of the company, considering that the characteristics that integrate the human being are perceived through their culture and the social environment in which they are inserted. Being that in this research the characteristics of the organizational culture will be identified from IBACO. The general objective of the study was to analyze how the organizational culture influences the retention of professionals in technology-based organizations in the West of Santa Catarina. The methodological procedures applied in this research followed the delimitations proposed by the research project called. "Rewards and retention of professionals in knowledge-based, technology-based organizations in Santa Catarina", approved in the Universal Call MCTI / CNPq / MEC / CAPES No. 22/2014, of which this research is part, but with analysis unit only In the West region. Thus, this research, as regards the approach, is characterized as qualitative and quantitative, starting from the analysis of the theoretical reference and the discourse of the interview for the identification of the organizational culture in the manager's view and the use of a questionnaire to identify the partner variables And the use of the Brazilian Instrument for Evaluation of Organizational Culture - IBACO to analyze the organizational culture in the view of the collaborators. Statistical techniques with a fivepoint Likert scale are used to measure the degree of organizational culture. Regarding the ends, this research is characterized as exploratory, as far as the means, the research can be classified as bibliographical, field research and case study. As a technique of data collection was done from the semi-structured interview and questionnaire application. Regarding the analysis of the data, we performed content analysis of the interview speech and descriptive statistics techniques to analyze the questionnaire data. The results of the research show that in relation to the socio-demographic variables there is a predominance of employees of the male gender, young age group of 20 and 25 years old, without children, most of whom were less than 2 years old at the company , Higher education and postgraduate education. Regarding IBACO's results, it can be seen that cooperative professionalism has proved to be strong and external integration very strong. In the case of competitive professionalism, the value found was very weak. After analyzing the data, one can understand the Organizational Culture as a young person, with a pleasant environment that encourages teamwork, aiming at a quality service seeking to satisfy the needs of its clients. Affecting retention by focusing too much on the work group without providing individual assessments, poor feedback, and lack of programs that encourage career development.Umas das grandes preocupa??es das organiza??es atualmente e reter os talentos que venham a contribuir para o alcance dos objetivos organizacionais. Onde a reten??o de talentos tem in?cio dentro da cultura organizacional da empresa, tendo em vista de que as caracter?sticas que integram o ser humano s?o percebidas por meio de sua cultura e do ambiente social em que est?o inseridos. Sendo que nesta pesquisa as caracter?sticas da cultura organizacional ser?o identificadas a partir do IBACO. O objetivo geral do estudo foi analisar como a cultura organizacional influ?ncia a reten??o de profissionais em organiza??es de base tecnol?gica no Oeste de Santa Catarina. Os procedimentos metodol?gicos aplicados nesta pesquisa seguiram as delimita??es propostas pelo projeto de pesquisa denominado. ?Recompensas e reten??o de profissionais em organiza??es intensivas em conhecimento, de base tecnol?gica, de Santa Catarina?, aprovado na Chamada Universal MCTI/CNPq/MEC/CAPES n? 22/2014, do qual esta pesquisa faz parte, por?m com unidade de an?lise apenas na regi?o Oeste. Sendo assim, esta pesquisa, quanto ? abordagem, caracteriza-se como qualitativa e quantitativa, partiu da an?lise do referencial te?rico e do discurso da entrevista para a identifica??o da cultura organizacional na vis?o do gestor e do uso de um question?rio para identificar as vari?veis s?cio demogr?ficas e uso do Instrumento Brasileiro para Avalia??o da Cultura Organizacional ? IBACO para analise da cultura organizacional na vis?o dos colaboradores. Sendo utilizadas t?cnicas de estat?stica com escala Likert de cinco pontos para mensura??o do grau da cultura organizacional. Quanto aos fins, esta pesquisa caracteriza-se como explorat?ria, quanto aos meios, ? pesquisa pode ser classificada como bibliogr?fica, pesquisa de campo e estudo de caso. Como t?cnica de coleta de dados foi feita a partir da entrevista semiestruturada e aplica??o de question?rio. Quanto ? an?lise dos dados foi realizada an?lise de conte?do do discurso da entrevista e t?cnicas de estat?stica descritiva para an?lise dos dados dos question?rios. Atrav?s dos resultados da pesquisa constata-se que em rela??o ?s vari?veis s?cio demogr?ficas tem-se uma predomin?ncia de colaboradores do g?nero Masculino, faixa et?ria jovem de 20 e 25 anos, sem filhos, sendo que a maioria estava a menos de 2 anos na empresa, escolaridade ensino superior e p?s-gradua??o. Em rela??o aos resultados do IBACO percebe-se que o profissionalismo cooperativo mostrou-se forte e a integra??o externa muito forte. J? no caso do profissionalismo competitivo o valor encontrado foi muito fraco. Ap?s as an?lises dos dados, pode-se entender a Cultura Organizacional como jovem, com um ambiente agrad?vel que incentiva o trabalho em equipe, tendo como meta um atendimento de qualidade buscando assim satisfazer as necessidades de seus clientes. Afetando a reten??o pelo fato de focar muito no grupo de trabalho sem proporcionar avalia??es individuais, pouco feedback, falta de programas que incentivem ao aperfei?oamento profissional
