Impacto das percepções de suporte organizacional e social no trabalho sobre o bem-estar no trabalho da Enfermagem

Well-being at work is based on the Positive Psychology and can be defined as a psychological state composed by positive affective attachments with work and with the organization. This study had as objective to investigate the impact of organizational and social support at work on the well-being at work. The sample was composed by 340 workers that answered valid scales to measure the constructs: perception of social support at work, job satisfaction, job involvement, affective organizational commitment and perception of organizational support. The data were analyzed using SPSS, 12nd version, in order to calculate descriptive statistics, index of reliability for the scales, means differences and multiple regression coefficients. The main results showed that PSO explained 29% of the organizational affective commitment and 21% of the job involvement; the instrumental PSST was identified as the main variable to explain satisfaction with the salary, the task and the promotions, with percents varying between 18 and 19%; and, finally, the informational PSST and the PSO explained 23% of the satisfaction with the leaders. So, greater explanation was due to PSO and instrumental PSST, suggesting that the hospital administration must plan strategies to offer material and managerial support, and to value the contribution of the Nursing professionals, keeping in mind that the level of well-being of the health teamwork can reflect on the quality of attendance to the patients of the university hospital.Mestre em Psicologia AplicadaBem-estar no trabalho apóia-se na Psicologia Positiva, sendo definido como um estado psicológico composto por vínculos afetivos positivos com o trabalho e com a organização. Este estudo teve por objetivo investigar o impacto das percepções de suporte organizacional e social no trabalho sobre o bem-estar no trabalho. A amostra foi composta por 340 trabalhadores de Enfermagem, que responderam escalas válidas dos construtos: Percepção de Suporte Social no Trabalho, Satisfação no Trabalho, Envolvimento com o Trabalho, Comprometimento Organizacional Afetivo e Percepção de Suporte Organizacional. Para análise dos dados utilizou-se o programa SPSS, versão 12, através do qual foram calculadas estatísticas descritivas, índices de confiabilidade das escalas, diferenças entre médias e coeficientes de regressão múltipla, método stepwise. Os principais resultados mostraram que a PSO explicou 29% do comprometimento organizacional afetivo e 21% do envolvimento com o trabalho; a PSST instrumental configurou-se como a principal variável na explicação da satisfação com o salário, com a tarefa e com as promoções, com percentuais variando entre 18 e 19%; a satisfação com os colegas foi explicada pela PSST emocional (19%); e, por fim, a PSST informacional e a PSO explicaram 23% da variância da satisfação com a chefia. Portanto, os maiores percentuais foram atribuídos à PSO e à PSST instrumental, indicando que a administração hospitalar deve tecer estratégias para oferecer apoio material e gerencial, além de valorizar a contribuição dos profissionais da área de Enfermagem, tendo em vista que o nível de bem-estar da equipe de saúde pode ter reflexos na qualidade do atendimento prestado aos pacientes do hospital universitário
